Effective leadership is highly responsible for the success of every organization. Every organization has set some goal to achieve. They must achieve those objectives to exist in this competitive era. The following essay has analyzed the role of leadership. Every aspect of leadership has been enlightened in this article. It has concentrated on transformational theory to illustrate the concept of leadership.
Various scholars preserve different views on the concept of leadership. According to some of them, leaders are responsible for the development of the organization. According to Ralph Nadar “The function of leadership is to produce more leaders, not more followers.” (Murray, 2013). Whereas some scientists claim, leadership is a process of change that influences the growth of the organization. For instance, as Warren G. Bennis has defined “Leadership is the capacity to translate vision into reality.” (Mulligan,Michael V,2010). While some expert see that leadership is service performed by the leaders to achieve the desired target. According to Robert Greenleaf has defined “Leadership is about service to others and a commitment to developing more servants as leaders. It involves co-creation of a commitment to a mission.” (Faculty of Medical Leadership and Management, London, n.d.). According to some researchers the effectiveness of the leadership depends on the character of leaders. These characteristics distinguish them from the non-leaders. As Joanne Ciulla has described “Leadership is not a person or a position. It is a complex moral relationship between people, based on trust, obligation, commitment, emotion, and a shared vision of the good.” (Morse, Buss &Kinghorn, 2007). While others believe leadership is Influence that describes leadership as a process of influencing others, as Seeman has defined Leadership is ‘acts by persons which influence other persons in a shared direction ’ (Guy &Northouse, 2016). From some of the previous definitions which have indicated to there are three main elements even to be there is leadership which are followers, leader and guidance or influence in order to achieve objectives (Guy &Northouse, 2016). The leader gains the power and influence inside and outside the organization through formal and informal sources. According to many reports, leadership is official power provided by the position that grants them the formal control over many things. While informal power derived from external sources such as personal knowledge, experience (Guy &Northouse, 2016). In this particular essay, the main focus will be on a real event and selection the most appropriate of the leadership theory which reflects the leader role, nature and achievements.
There various theory are available about leadership. However the most effective definition of leadership is that leadership is a combination of some significant behaviour, qualities and features (Amanchukwu et al., 2015). These qualities are referred as the leadership skills and it reflects on the effectiveness of the leadership.
Charry (2012) has presented eight theories of leadership which are Great Man Theory, Trait Theory, Behavioural Theories, Contingency Theories, Participative Theory, Transactional Theories and Transformational Theories (Amanchukwu et al., 2015).
The case study happened between the period 2012 to 2014 when I worked as a manager of health care quality. I was responsible for providing the quality service to the patients. Every day I used to face different types of leadership challenges. It was difficult to maintain the quality standard of 10 hospitals and 17 health centres together. I was the first person to report during any internal and external emergency. I have observed during my leadership period that it is important to provide friendly and peaceful atmosphere to the employees. The success of the organization is highly dependent on the behaviour of the employees. Being a leader of the health care organization, I used to face various issues related to patients and their treatment procedures. Some of them are regarding to the treatment charges, some issues from the relatives of the patients and so on. It was my responsibility to deal with such crisis of the organization and maintain the reputation of the organization among the stakeholders. I have learnt that it is the basic responsibility of manager of any organization is to look after the benefit of his or her employees. I had to work as link between the authority and the staffs. The staff’s satisfaction is a major priority as it influences their performance and the productivity of the organization. I had gone through different phases of leadership while managing the health care organization.
Leadership case study can be accurately described by transformational theory of leadership that reflects the leader role, nature and achievements. The transformational leadership is considered one of the most popular approaches that have been focused by many scholars since the early eighties (Guy &Northouse, 2016). The transformational leadership is considered one of the most popular approaches that have been focused by many scholars since the early eighties (Guy &Northouse, 2016). Transformational leadership emphasizes on the effect of leaders to motivate, guide and direct the subordinates to achieve the organizational goal (Guy &Northouse, 2016). Generating employees’ loyalty towards the organization is the primary objective of the transformational leadership.
Using the transformational leadership In the previous period, it has given some of the pros and cons. The basic advantage of using transformational theory is to maintain a healthy communication between the management and the employees. Leaders can communicate their vision easily to their subordinates by using various communication tools, such as- group discussion, meetings and blogs. A good relationship with employees and establishing mutual trust with them. This type of leadership provides enthusiastic organizational work environment to the employees, so they can give their best performance under any kind of circumstances (Murray, 2013). As the leaders often communicate about their vision to the employees, it provides a clear picture of the organizational goal to them. Employees can set their objective according to the requirement of the organization and can perform accordingly. The interaction of the vision by the leaders often motivates the staffs to perform for the betterment of the organization and influence them to work together for achieving the common goal of the organization. It increases the togetherness among the employees that is beneficial for the image of the organization. However, there are some disadvantage of used the transformational leadership which are the health ministry one of the bureaucratic ministries that were one of the most obstacles which has faced during my work experience. Also, it was very difficult for applying and Ineffective in the initial six months. It is often evident in transformational leadership that people often overlook the reality and truth while motivating the organization for achieving long-term objectives. This type of behavior often leads the organization to meet deadly consequences (Murray, 2013). This type of leadership can act as abusive practice. An exemplary example of transformational leader is Adolf Hitler. It is known how Hitler led his team to harm the people of his country. Thus, it can be said that transformational theory can be harmful as well.
To analyze the leader role in the case study with the Transformational theory, that will be discussed through several indicators:
The first indicator is that my character was has a strong impact on employees which includes a personality strong, hard working, a good communicator, intelligent, the trust in the employees’ ability, respecting employees, emotional intelligence in knowing their needs, self-confidence and motivation for work teams. Bass (1985) has given more attention to the emotional elements and leadership charismatic which has indicated to charisma is a necessary condition but not a sufficient transformational leadership(Guy &Northouse, 2016). In addition to administrative skills such as the ability on the problems confrontation and then solve them because of having a good experience and knowledge of the difficulties confrontation, as well as the ability on doing the managerial functions through planning, coordination and evaluation of the staff performance, controlling, direction and motivation for reaching to objectives. The effective leaders always work as a fuel for enhancing the productivity of the organization. An efficient leader will always provide his or her employees the opportunities to learn. They know the value of learning. They always motivate the performance of the employees with their inspirational and valuable suggestions. In my life, I always try to adhere to these ethics of leadership. Being a leader of the health care organization, I have tried to inspire the staffs by useful suggestions and sharing my own experience. As I was aware of the importance of learning and future challenges that my staffs can be faced in future, I always encourage them to learn new methods and tactics. As I was aware of the fact that organization must not be dependent on any person, I always tried to encourage my staffs to work independently without my guidance. These types of practices are very much beneficial for the future of the organization and for the staffs as well.
The second indicator, the leader has the vision for the dependence about 10 hospitals and 17 health centres for quality standards through 2 years. the vision is considered a fundamental point in the Transformational theory that gives the leader and organization a map that shows for direction is going towards the leadership of the organization that assists the vision is a clear and provide employees a sense of importance in their work place. According to strategies’ Bennis and Nanus (1985) has described that leaders can communicate their vision about the future of the organization to their staffs (Guy &Northouse, 2016). In order for success achievement the vision dependence 10 hospitals and 17 health centres for quality standards, the leader has used some factors which are commitment with the employees through empowering and inspire the staffs by making them an integral part of decision making procedure. Such practices encourage the staffs to participate in establishing a better future for the organization. Moreover, the enthusiasm and optimism were one of the fundamental elements for speaking about the future for employees in order to arouse and heighten their motivation to achieve the dependence. As Bass and Avolio (1994) have indicated to importance Inspirational motivation factor in the transformational leadership (Guy &Northouse, 2016). Also, In work environment has created the discussion culture that assisted in listening and respecting different viewpoints that lead to growing spirit of cooperation between them and with employees’ hospitals as well as health centres and growing the trust for them which indicated for Bennis and Nanus (1985) (Guy &Northouse, 2016). It could be said having the vision and empowering employees to bring change that will make them care about the benefit of others more than their selves and will enhance performance and motivation in order to the organization goals. I have organized various training and development program during my leadership period to convey the strategies, objectives and policies of the organization. This type of program is required to provide a clear picture about the organizational goal to the new employees of the company. Being a leader of health care organization, it is important to describe the policies and ethics of the organization to the employees. It will encourage service provider to provide transparent service to the patients and develop a clean image among the stakeholders. I have received many positive responses after conducting such programs. The policies and mission of the organization have been depicted to the employees that motivate them to avoid any unlawful activities and help the organizational authority to earn reputation among the stakeholders. Interaction with the employees about the vision influences their performance to some extent. A well- structured communication within the organization is always essential for enhancing the productivity of the organization. However, I used to maintain communication with my employees. It provided the employees a platform where they could share their views over any issue. Such communication helps the leaders to identify the loopholes of the management and improves the quality of the service. While conducting such program I have faced some internal issues, such as- objection from the authority and stakeholders, negligence from the staffs and so on. These types of behavior from the staffs and authority work as obstacle for achieving goal. However, I tried to convince them by showing the positive aspect of these training programs. Authority was concerned about investing the time of the work in such program. According to them, it could be harmful for the growth of the organization. As it is very important to seek the permission from the authority for conducting training and development program, I have assured them about the positive impact of such process so they provide their support.
The third indicator, the relationship between the leader and his subordinates. In order to bring success to the organization leaders must maintain a healthy relation with the employees. Bass and Avolio (1994) have defined the relationship of the manager and his subordinates as an important factor of every organization. The authors have mentioned that a leader needs to be neutral and friendly. He must treat all his employees equally and maintain a healthy relation with them. He can share his vision with the subordinates as well. These are some basic qualities of an effective leader. An effective leader must appreciate his staffs and always focus on their strengths (Guy &Northouse, 2016). It does not mean they should not rectify their flaws but they must cherish all the small achievements of their employees. It will be inspiring for the staffs and influence the growth of the organization. Hospitals are the most crucial place to work. Employees deal with various kinds of emotions and situations every day. It is often evident; some hospitals staffs are suffering from depression or grief due to some awful occurrences. Thus, managers of health care organization must deal with this situation very carefully. They must meet with their employees frequently and discuss with hem about their experiences, requirements and problems. It will be beneficial for their relationship with their employees and organizational culture.
In addition, the hospitals and health center are considered one of the complex environments which need the continued motivation for employees that I have provided the extrinsic rewards for employees in order to find on the creative and simple solutions for problems that are considered part of the challenge the status quo and innovate is seen as key to reach objectives that contributed in enable the employees to act and collaborate together . According to many reports, rewards and appreciation for achieving short -term goals encourage the employees to give their best performance for achieving the organizational goal. I used to follow this theory while leading the health care organization. I belief this type of behavior increases harmony and peace within the organization. I have observed that it is very important to appreciate the employees for their performance; it motivates them and makes them feel as an important part of the organization. I used to give rewards for achieving targets. Small amount of money used to be provided to the staffs. Such practices has enhanced the productivity of the organization form last few years. Such practices must be introduced to every organization for influencing the performance of the employees. As Kouzes and Posner (1987,2002) indicated in factors of excellent leadership(Guy &Northouse, 2016). As well as the Intellectual stimulation, the intellectual stimulation was very important because of hospitals and health centre are considered one of the unstable and rapidly changing environments. So, The leader has created a culture of active thinking through intellectual stimulation, and this culture has encouraged the employees of hospitals and health centres to become more involved in the organization. Leaders have a great impact in making their subordinates responsible. Effective leaders often share their duties with their subordinates. A sense of responsibility and sincerity rises among the employees due to such practices. It motivates them to feel as an important part of the organization and work together to establish a better future for their organization. Moreover, encouraging to think in solving problems in new and simple ways that assist the employees to be creative and challenge through putting rewards system for the creative solutions which are creative and simple solutions for problems. A Bass and Avolio (1994) have emphasized to importance intellectual stimulation factor in the transformational leadership.
Conclusion
As per the previous discussion, it can be concluded that organizational leadership plays significant role in the success of every organization. It influences the behaviour of the employees and their performance. The performance of the employees is highly responsible for the growth of the productivity of any organization. As discussed in the previously mentioned article, there are many theories that influence the leadership quality of the organization. One of the most influential theories of leadership is transformational theory. Although it has some disadvantages, this theory is considered as one of the most effective leadership theories. As per the case study provided in the article, transformational theory has been followed in the every steps of leadership. Transformational theory has provided a picture of leadership where leaders can use reward, strategic communication as their efficient tools for influencing the development of the company. Being a part of the health care organization, I am aware of the importance of effective management in this sector. The management of the health care organizations deal with several issues related to emotions. Thus, it requires a strong and well-structured leadership for providing quality and efficient service to their patients. I have implemented all the tools (reward, communication and so on) of transformational theory for the betterment of the organization. In this competitive era, leaders of every organization must use these tools for surviving in the race and look after the satisfaction of the employees, as they are the key element of any organization.
