The company is unable to adequate wages and pay to the workers and on the other hand, it is also failed to maintain proper culture in the workplace. It is also unable to fulfill the needs and requirements of the customers and employees as well. The paper also explains the diversity, homogenous team and motivation. The present report answers the questions related to the case study.
1.It is analyzed the from the given case study that Better shoes was incorporated in New Zealand in the 1960’s as a family business and prospered under trade protection tariffs. The company manufactures and produces men’s and women’s shoes in the global market. It has been found that culture of the company is not effective and it is driven by its parent Shaky Corp. This culture only focuses on the volume production and cost reduction of shoes. The top management creates pressure on the employees (Van Muijen, 2013). The company also creates strong pressure on the management to generate more cash in the global market. All these things create toxic culture and working environment at the workplace. This toxic culture also creates disputes and conflicts among the co-workers. Being a HR manager, a person should take various actions to meet the request of the new owner in the organization. Some of the actions that can be taken by the HR manager have been detailed below.
It has been analyzed that company’s core values play a vital role to meet the requirements and needs of the business. Being a manager, a person needs to clarify and explain the core values with employees to gain competitive advantages in the international market.
A manager needs to bring more transparency and flexibility at the workplace to motivate the employees for making unique and favorable culture at the workplace.
A manager should create loyalty and trust among the employees to encourage them for performing roles and responsibilities effectively.
Apart from this, manager should focus on the grievances and complaints of the workers to make happy them in the workplace. Besides this, manager needs to promote and encourage team spirit among the employees within the organization.
Apart from this, manager should focus on health and safety protocols to make an effective and dynamic culture at the workplace (Zennouche & Zhang, 2014).
The managers should use performance management system to analyze and evaluate the performance of the workers effectively. It will help to meet the request of the new owner.
The new manager can use system theory approach in the workplace. The system theory approach identifies the interdependencies and inters relations between the various parts of the organization and helps to get a holistic view while handling with the business disputes and conflicts. This approach will help in making unique and effective decisions in the workplace. It is noted that homogenous workforce provides employers a pool of potential workers that share social and cultural norms (Pinjani & Palvia, 2013). It is much common for a manager or leader to draw from a heterogeneous workforce that features differences in gender, age, race, disabilities and sexual; orientation. The new owner can take advantage of a collectivist workforce by rendering opportunities to work together. The homogenous team will help in providing higher productivity and efficiency. The employees would be much more likely to think in terms of fairness to the group. It also helps in providing competitive advantages to the company in large extent. It is noted that a homogenous team will include employees who are as similar as possible with similar point of view, life experiences and learning abilities. These types of teams create tangible benefits and tangible losses as well (Bell, Villado, Lukasik, Belau & Briggs, 2011). These types of teams also help in decision making process. Along with this, a common language is used by the employees in homogenous team. This type of team also helps in enhancing and increasing production and outcomes of the firm. The homogenous team includes individualism and collectivism. The individualist provides ample of benefits to the company to explore and expand the business functions successfully. Individualists can take various advantages because they work alone. Apart from this, the new owner can take benefits of a collectivist labor force by rendering opportunities to work together. A team mentality provides higher outcomes and productivity. If a company has homogenous team then it can take advantages of the diverse team (Stragtegosinc, 2018).
A diverse workforce has employees with differences in race, gender, age, and other individual traits. It has been analyzed that diverse workforce is becoming more common in various companies. With the help of homogenous team, the company has been able to increase and enhance the outputs in the competitive market. In homogenous team, workforce with diverse group helps the company provide sales and service employees that can effectively and efficiently interact with consumers from the different cultures (Talke, Salomo & Kock, 2011). To attain the advantages of the diversity or homogenous team, the company should provide diversity training and coaching that includes sensitivity training and cultural awareness. The communication barrier is becoming a major concern in a diverse workforce. Therefore, homogenous team helps in making unique and effective communication in the workplace. In this way, the firm should use homogenous team within the organization (Zander, Mockaitis & Butler, 2012). The company should use homogenous team to promote and encourage the diversity. It is noted that attaining the advantages of the diversity and ignoring the problems usually requires diversity management in the workplace. The homogenous team also helps in making dynamic and reciprocal relationship with customer and employees as well. It is stated that members of the homogenous team will have an effective and easier time of comprehending each other nonverbal and verbal communication. In addition, it also helps in achieving the long term goals and objectives. There is no discrimination in homogenous team in terms of gender, sex, age and culture. Thus it is maximizing long term outputs and profits in the competitive market. All the activities and operations of the company run properly with the help of homogenous team. Now it is assumed that every lean production team should be homogenous in relation to diversity. No company can maintain diversity at the workplace without using homogenous team (Seibert, Wang & Courtright, 2011).
3.In better Shoes Company, introduction of the digitalization brings the efficiency in the organization. Introduction of digitalization brings the efficiency in the business operation. Digitalization in business brings the motivation in the team and they the staff will be able to perform better in the business which will enhance the company performance. There are many more aspects of digitally transformed work which will be considered good. It will increased the productivity from the use of new tools, less need of the work space etc. digitalized has enhanced the flexibility for the workers and employers. It will boost the morale and enable the greater work life integration in the business. The digital feedback in the business will give the true and fair view of the performance without any defects and errors in it (Chuang, Lyytinen, &Lingham, 2013).
Digitalization not only brings the motivation for the team but also commence the competition among the teams. Every team will try to perform better than the rest teams as their performances are measured and compared. As digital technology is reaching to the highest level, it is increasing the feasibility of the labor to be replaced in the organization. Generation of team competition increase when the productivity of the individual has been increased then other employees feels to increase their productivity also. This will enhance the competition in the company by bringing the efficiency and effectiveness in the business. With the use of the digital feedback there is good and healthy competitions will be there in the business among the teams. It will also bring down the conflicts among the team member (Decuyper, Dochy, &Bossche, 2010).
Digitalization brings the attitude of working together with harmony among the employees of the company. Using the digitalization in the business utilize the individual strength of the employee that how much they can able to produce of time. The individual strength as well as the team work. Using the digitalisation in the business will reduce the chance of blaming to a person who performs that work. As with the use of the digitalization the chances of error in the work will be reduced this will bring the harmony in the business. The use of digitalisation in the business will bring cohesive as the workers are now rely on the digital things rather than the human factors, as there are more chances of error in case of the performance by the human. But with the use of digital elements in the business, the chances of error have been reduced and the cohesiveness in the work can be possible in the business (Fine, 2012).
